What is HR ROI?

HR ROI measures the financial return an HR initiative generates relative to its cost, expressed as a percentage. The formula is straightforward; the real difficulty is honestly estimating the benefit side rather than the cost side.

HR ROI measures the financial return an HR initiative generates relative to its cost, expressed as a percentage, used to justify HR spend, wellness programs, HR technology, learning investment, in business terms rather than just goodwill.

Formula and worked example

HR ROI = ((Total Benefit − Total Cost) ÷ Total Cost) × 100

Consider a company rolling out an HR self-service portal to cut administrative friction, costing ₹12,00,000 to implement and license for the year. If it saves 50 employees roughly 2 hours a month each in admin time, at a fully-loaded cost of ₹800 an hour, that’s 50 × 2 × 12 × ₹800 = ₹9,60,000 in recovered productivity, plus an estimated ₹6,00,000 in reduced HR headcount need, for ₹15,60,000 total annual benefit. ROI works out to ((15,60,000 − 12,00,000) ÷ 12,00,000) × 100 = 30%. The formula itself is straightforward and standard; the genuine difficulty is estimating the benefit side honestly, since it’s often self-estimated by whoever proposed the initiative in the first place, worth applying real scrutiny to before trusting a published ROI figure.

Frequently asked questions

Is HR ROI the same as training ROI?

Training ROI is a specific application of the same formula, focused on learning and development spend specifically.

What’s the hardest part of calculating HR ROI?

Reliably quantifying the benefit side, costs are usually straightforward to total, but the value generated is often estimated rather than directly measured.

Should every HR initiative be justified with an ROI figure?

Not necessarily, some initiatives, like compliance-driven programs, are necessary regardless of a calculable financial return.

See training ROI for a specific, common application of this formula.
